Abstract

The future of work is increasingly shaped by artificial intelligence, automation, and hybrid working arrangements, raising important questions about the position of senior employees in digitally enabled organizations. This article examines how technological and workplace changes reshape senior employees’ roles, how their competencies and experience can remain relevant, and how organizations can prevent age-based marginalization. An integrative literature review was conducted across research on future of work, artificial intelligence, hybrid work, ageing workforces, knowledge transfer, and human resource management. The synthesis suggests that AI mainly changes the composition of tasks rather than automatically eliminating the value of experienced workers. Senior employees may increasingly contribute through judgment, mentoring, problem solving, knowledge transfer, and the validation of technology-supported decisions. Their continued relevance nevertheless depends on lifelong learning, job-related AI literacy, flexible work design, and opportunities to participate in technological change. Organizations also need age-inclusive HR practices, reciprocal mentoring, fair access to training, and human oversight of AI-enabled HR systems. The future position of senior workers therefore depends on organizational design that combines accumulated human experience with emerging technological capabilities.
